Voici quelques conseils de nos sp\u00e9cialistes sur le sujet.<\/h2>\n<p>Vous ne serez sans doute pas \u00e9tonn\u00e9s d\u2019apprendre que le Canada conna\u00eet actuellement une p\u00e9nurie de main-d\u2019\u0153uvre assez importante. Selon un rapport de la F\u00e9d\u00e9ration canadienne de l\u2019entreprise ind\u00e9pendante publi\u00e9 en d\u00e9cembre 2017, environ 362 000 postes sont \u00e0 pourvoir \u00e0 l\u2019\u00e9chelle du pays. C\u2019est le nombre le plus \u00e9lev\u00e9 enregistr\u00e9 \u00e0 ce jour.<\/p>\n<p>L\u2019industrie du tourisme et de l\u2019h\u00f4tellerie, qui inclut le secteur de la restauration, arrive au deuxi\u00e8me rang des industries qui ont le plus de postes vacants, derri\u00e8re la vente au d\u00e9tail. Richelle Akimow, directrice des ventes pour la division de la Colombie-Britannique de Service alimentaire Gordon a pu constater directement les effets de cette p\u00e9nurie.<\/p>\n<p>\u00ab\u00ad Beaucoup de nos clients, particuli\u00e8rement dans les endroits touristiques comme Whistler, sont forc\u00e9s de fermer leurs portes deux ou trois jours par semaine, mentionne-t-elle. Et ce n\u2019est pas en raison d\u2019un manque de client\u00e8le, mais plut\u00f4t parce qu\u2019ils n\u2019ont personne pour faire le travail. Certains restaurateurs travaillent jusqu\u2019\u00e0 vingt heures par jour pendant des semaines. Bien s\u00fbr, ils ne peuvent pas maintenir cette cadence longtemps. \u00bb<\/p>\n<p>Mme Akimow conna\u00eet des restaurateurs qui paient leurs plongeurs plus de vingt dollars l\u2019heure et en pr\u00e9voient trois par quart de travail en esp\u00e9rant qu\u2019au moins l\u2019un d\u2019eux se pr\u00e9sentera. Pire encore, le probl\u00e8me ne se limite pas qu\u2019au personnel non qualifi\u00e9. Les chefs et les cuisiniers exp\u00e9riment\u00e9s sont aussi difficiles \u00e0 trouver.<\/p>\n<p>Michael Viloria, chef pour la division de la Colombie-Britannique, est d\u2019avis que le probl\u00e8me n\u2019est pas seulement d\u00fb au manque de travailleurs. Il pense que les restaurants n\u2019en font pas assez pour \u00eatre consid\u00e9r\u00e9s comme des employeurs de choix.<\/p>\n<p>\u00ab\u00ad Les salaires peu concurrentiels, la pression constante, le mauvais \u00e9quilibre travail-vie personnelle, les possibilit\u00e9s limit\u00e9es d\u2019avancement et l\u2019incapacit\u00e9 \u00e0 motiver le personnel ont tous contribu\u00e9 \u00e0 l\u2019\u00e9tat actuel de l\u2019emploi en restauration, affirme-t-il. Les restaurateurs qui souhaitent recruter plus facilement des employ\u00e9s et les garder doivent r\u00e9\u00e9valuer leur fa\u00e7on de faire en tenant compte de ces conditions. \u00bb<\/p>\n<p>Voici quelques id\u00e9es pour changer les choses.<\/p>\n<h3>Investir dans la culture de son entreprise<\/h3>\n<p>\u00ab\u00ad Le meilleur porte-parole et recruteur, c\u2019est l\u2019employ\u00e9 heureux qui aime son travail et qui se sent \u00e0 la fois stimul\u00e9 et soutenu, explique Mme Akimow. Parce qu\u2019il en parle \u00e0 ses amis. \u00bb<\/p>\n<p>Pour cr\u00e9er une culture ax\u00e9e sur la motivation et le soutien, on peut adopter un ensemble de valeurs \u2013 travail d\u2019\u00e9quipe, formation, communication ouverte, renforcement positif, environnement familial, etc. \u2013 qui orienteront la gestion de toutes les activit\u00e9s.&nbsp;<\/p>\n<p>\u00ab\u00ad Ce genre de culture permet \u00e9norm\u00e9ment de se d\u00e9marquer dans l\u2019industrie \u00bb, mentionne-t-elle, car elle permet de contrer les perceptions concernant les longues heures et les mauvaises conditions de travail.<\/p>\n<h3>Cibler le recrutement<\/h3>\n<p>\u00ab\u00ad Les gens formidables n\u2019ont pas besoin de se chercher un emploi; ce sont les emplois qui les trouvent \u00bb, laisse savoir Brad McCosh, recruteur pour Service alimentaire Gordon. Plut\u00f4t que de consulter les offres, les bons candidats manifestent leur d\u00e9sir de trouver un nouvel emploi par le biais des m\u00e9dias sociaux ou de leur profil LinkedIn.&nbsp;<\/p>\n<p>Les recruteurs judicieux surveillent donc ces profils pour rep\u00e9rer des candidats et les approcher. \u00ab\u00ad C\u2019est plus long et plus compliqu\u00e9 que de publier une offre, mais cela permet d\u2019embaucher de meilleurs employ\u00e9s \u00bb, croit M. McCosh.<\/p>\n<h3>D\u00e9finir ce qui nous distingue<\/h3>\n<p>Les restaurateurs doivent donner aux employ\u00e9s potentiels des raisons de travailler pour eux plut\u00f4t que pour leurs concurrents. Naturellement, le salaire et les avantages sociaux doivent \u00eatre concurrentiels, mais ce sont surtout les \u00e0-c\u00f4t\u00e9s qui font la diff\u00e9rence.<\/p>\n<p>Les possibilit\u00e9s d\u2019avancement sont-elles clairement d\u00e9finies? Utilise-t-on le mentorat? Tous les employ\u00e9s en cuisine ont-ils l\u2019occasion de donner leur avis sur la cr\u00e9ation de nouveaux plats? Encourage-t-on l\u2019\u00e9quilibre travail-vie personnelle, par exemple en permettant aux cuisiniers de travailler quatre journ\u00e9es de douze heures pour ensuite avoir trois jours de cong\u00e9, plut\u00f4t que de travailler six ou sept jours par semaine?<\/p>\n<p>Pour vendre son \u00e9tablissement, il faut mettre de l\u2019avant les avantages offerts et la culture autant que les fonctions du poste.&nbsp;<\/p>\n<h3>Simplifier le processus d\u2019embauche<\/h3>\n<p>Personne n\u2019a envie de perdre de bons candidats au d\u00e9triment de la concurrence parce que son processus d\u2019embauche est interminable. On doit donc acc\u00e9l\u00e9rer les choses et proc\u00e9der rapidement \u00e0 des entrevues.<\/p>\n<p>Les technologies peuvent aussi faciliter l\u2019int\u00e9gration et la formation des nouveaux employ\u00e9s, et ainsi permettre aux recrues de sentir qu\u2019ils font pleinement partie de l\u2019\u00e9quipe beaucoup plus rapidement.<\/p>\n<h3>Motiver son \u00e9quipe<\/h3>\n<p>Une fois les bonnes personnes trouv\u00e9es, il faut mettre autant d\u2019effort \u00e0 les garder. Car le roulement co\u00fbte tr\u00e8s cher.<\/p>\n<p>\u00ab\u00ad L\u2019engagement du personnel est un des sujets de l\u2019heure dans le domaine des ressources humaines \u00bb, fait remarquer M. McCosh. Les employ\u00e9s motiv\u00e9s sont heureux de leur travail et loyaux envers leur employeur. Pour conna\u00eetre le degr\u00e9 d\u2019engagement et de satisfaction de ses employ\u00e9s, les sondages peuvent \u00eatre tr\u00e8s utiles.
